What are the strategic HR issues in global assignment approach to sending employees abroad?

With the rise of globalization, overseas assignments have greatly increased over the last several decades. In order to ensure a successful assignment, companies must understand how to select, train, and support globally competent employees. Through a systematic qualitative review, we provide a framework and best practices to integrate selection, training, and environmental variables in order to maximize adjustment. We highlight what influences an expatriate’s psychological and sociocultural adjustment and propose the underlying mechanisms that can play a role in the trainee characteristics-adjustment relationship. More specifically, learning serves as an explanatory variable, whereas training design and environmental variables can change the degree to which employee characteristics influence learning, and learning influences adjustment, respectively.

For organizations and individuals, effective recruitment, selection, and preparation of new employees or employees in new circumstances are always important. This issue is exacerbated in the case of international assignments, where issues of cross-national adjustment complicate the picture. The objective of this chapter is to examine and summarise the extant research on expatriate recruitment, selection, and preparation. The chapter is structured as follow. First, we discuss expatriate recruitment sources, methods, and the expatriates' motivations to work abroad. Second, we examine expatriate selection criteria, methods, and how expatriates are selected in practice. Third, we present the variety of expatriate preparation methods, discuss expatriate training effectiveness and expatriate preparation in practice. We conclude by considering future avenues of research. Overall, there is good material for researchers to build on and a growing understanding of the key issues. Cultural adjustment is considered to be a prerequisite for expatriate success abroad. One way to enhance adjustment is to provide employees with knowledge and awareness of appropriate norms and behaviours of the host country through cross-cultural training (CCT). This study examines the effect of a series of factors that are likely to predict female expatriates' successfulness on global assignments from host country nationals' (HCNs') perspectives using Henri Tajfel and Turner (1979)'s Self-Identity Theory (SIT) and Eagly's Gender Role Congruity Theory (2002). Namely, we propose two contradictory arguments concerning HCN's attitudes toward female expatriates and the effects on their successfulness using SIT. We also suggest that female expatriates' self-perceived feminine gender roles will conflict with their situational roles as expatriates, and consequently reduce their likelihood of success on global assignments. In addition, their levels of foreignness and the support that they receive from HCNs will interact with their self-perceived gender role to influence their successfulness on the international assignments.

Expatriates' successful assignment has brought very complex and challenging issues currently faced by multinationals. Failed assignments are reported to be very high among expatriates. In light of this, this study provides new empirical evidence of recent expatriation management practices among oil and gas multinationals, and in particular, of the sources of successful performance factors among expatriates. The majority of the expatriates were dissatisfied with their living conditions and wanted an improvement in cross-cultural training. The major factors influencing expatriates' low performance at work were security, expatriates' maladjustment and culture shock experience. Furthermore, majority of the expatriates reported that they were provided with host country's culture and language training and therefore did not experience so much culture shock, but content analysis evidence showed that they did actually experience adjustment issues and culture shock and more focus was to be put in host country preparation. In conclusion, some recommendations for best practice were made. 1.0 Background of the Study The competitiveness of multinational corporations (MNCs) and the globalisation of the world have made it very important more than ever for firms operating on a global scale to send expatriates on foreign assignments. There are, at this time, over 850,000 subsidiaries of multinational corporations operating internationally (Harvey and Moeller, 2009), and the use of expatriates by multinationals is incessantly on the increase. The rationale for this research was necessitated by the need to critically review how multinational corporations can manage their expatriate employees on international assignments in other to ensure the success of their internationalization objectives. This research investigates cross-cultural preparation and its relationship with successful expatriation in the Oil industry, using Nigeria as geographical case studies.
